Abstract
Factory workers in East Java often face high job demands, long working hours, and strict production targets, potentially disrupting their work-life balance (WLB). This study aims to analyze the influence of job demands and organizational culture on WLB, with religiosity as a moderating variable, and to explore the role of organizational interventions in supporting such balance. This research employs a quantitative explanatory method using Structural Equation Modeling (SEM) based on Partial Least Square (PLS). Data were collected from 110 factory workers aged 21–25 in East Java, one of Indonesia's largest industrial hubs. The results reveal that job demands significantly negatively impact WLB (coefficient = 0.405; p = 0.000). In contrast, organizational culture does not significantly affect WLB (coefficient = 0.432; p = 0.289). Additionally, religiosity does not moderate the relationship between job demands and WLB (coefficient = 0.083; p = 0.264) or between organizational culture and WLB (coefficient = -0.034; p = 0.605). These findings emphasize the importance of structural approaches in promoting work-life balance. Policies such as flexible work arrangements, equitable workload redistribution, and mental health programs are more effective than relying solely on religiosity. While religiosity may provide individual psychological support, its effects are not strong enough to mitigate work-related pressures or enhance the influence of organizational culture. This study concludes that structural approaches, such as implementing flexible work policies, mental health programs, and workload management, are more effective in supporting WLB than depending on religiosity alone. Future research is encouraged to incorporate additional variables and explore integrating structural approaches with personal values to understand the factors influencing WLB.
